I need help deciding between my current fantastic company, or a slightly higher paying good company.

My apologies, this is a throwaway account. Main account is 8 years old, just don't want to be found out. TL;DR: Do I leave my great job with extremely good perks for a higher paying job at still a good company, but overall less work/life balance and job satisfaction. Here's the situation: I got a job straight out of college working for a small company in the career field I wanted. Honestly a miracle as I graduated in 2020… I get paid well, probably above average for my experience level actually, and the company is fantastic. I really like nearly every coworker, I get a 10% 401k match (huge!), 3 weeks of vacation (negotiated this in last year's raise), health insurance premiums fully paid for, free snacks and coffee all day long with a huge selection, and free lunch usually at least once per week, but often multiple times per…

Here's the situation:

I got a job straight out of college working for a small company in the career field I wanted. Honestly a miracle as I graduated in 2020… I get paid well, probably above average for my experience level actually, and the company is fantastic. I really like nearly every coworker, I get a 10% 401k match (huge!), 3 weeks of vacation (negotiated this in last year's raise), health insurance premiums fully paid for, free snacks and coffee all day long with a huge selection, and free lunch usually at least once per week, but often multiple times per week (and like legit good food too). Sometimes we'll go out to a restaurant or even a bar on Fridays, and it's all paid for by the company.

Additionally, I am not overworked. I'm salary exempt so I don't get paid more for overtime, but they don't take advantage of this. I often don't even work 40 hours per week, and if I do work more than that, it's like 45 hours. They are also really flexible with WFH and office, and even hours. I usually start the mornings at home around 7 am, and then come into the office if I have an in person meeting or around 10 am. I usually wrap up around 3pm, sometimes earlier, sometimes later. I also start at 8 am sometimes. I've worked full weeks from home and nobody cares that much, they might comment “oh nice to see you again!” in a slightly sarcastic tone but it's all just a jest, as long as your work is getting done and you're available. I myself am not union (illegal as I'm considered management in the eyes of the law, even though I don't manage anyone), but my company does happily employ union workers, all of which are incredibly nice and I interact with all of the time. This company is basically r/antiwork's wet dream on how a company should treat their employees. I feel incredibly lucky and fortunate to work here.

The “complaints” I have about my current position and company are so minuscule in comparison to most people's problems it's not even worth mentioning.

I recently got a call from a recruiter, heard him out and went through the interview process at this place. I interviewed with the HR people, and also the person who would be my direct supervisor, and another person who I would work with primarily. I liked the sound of the company and the people, but I had no desire to leave my current position. I'm always after more pay, but I'm not going to sacrifice quality of life for it, and I have a great work/life balance at my current job. Long story short, I got offered about a 10% raise with the potential for large bonuses (they've always paid out). It's a great company and I like what they do, but I think I'd be worked harder, doing slightly less interesting work, and my team would be incredibly small (we'd all fit in a car). The benefits are overall kind of a wash between the companies with some things being better than others both ways. 401k match at this company is only 4%, which is decent, but isn't comparable to 10%, and I do take full advantage of the match.

Basically, I really really like my current job and don't want to leave. But a 10% raise is substantial ,especially with the very large bonuses, but I don't think I would like the actual work itself nearly as much.

What do you think I should do?
