iš this reasonable?

Simple discussion. I work in electrical field and been getting a lot of smack from my middle manager. Now the manager is competent, but the reason I'm getting smack is hilarious to me. We renovate or build high rise buildings. The job we do with colleagues is exactly the same, but I manage to do 4 hours work in 3 and relax 1 hour, while my colleagues do that work in 4hours. So every day I spend 2 hours on the phone or go to shop, etc. The middle manager is claiming that the work is not result orientated but by the hour, and I should if I want to not be picked on, renegotiate my contract. As I am a junior with least experiance in the team, boss is refusing a result oriented bonus package, and/or base raise, as it would upset my other colleagues who have more experience…

Now the manager is competent, but the reason I'm getting smack is hilarious to me.

As I am a junior with least experiance in the team, boss is refusing a result oriented bonus package, and/or base raise, as it would upset my other colleagues who have more experience or higher education(which means nothing as futher education is not required in the job we do all the time).

I'm getting paid about 1600euros(minimum wage here is 550€), and as such I really have no complaints about base wages, but I don't really understand how people expect me to work harder/more for equal amount of money, while they happily pay same amount to people who work slower.
